Why Farm Succession Planning Starts with Leadership
At Future Farming Families, we often say we have a different approach to farm succession planning.
People often ask what we mean by that.
After more than twenty years working alongside farming families, we've learnt that successful farm succession planning rarely begins with legal documents, tax strategies or business structures. Those things are all important, but they are not where the journey starts.
The best outcomes come from families who prepare early, communicate openly and develop the confidence to lead the journey themselves. Advisers remain an essential part of the process, but the strongest succession outcomes are always family-led, adviser-supported.
That philosophy sits behind everything we do.
Our purpose is to help farming families become Succession Ready™.
Through our Foundations Program, parents and senior family members develop the knowledge, awareness and leadership capability needed to guide their family through farm succession planning. Along the way, they build their own Succession Blueprint™, applying what they learn directly to their family enterprise. The outcome is far more than a succession plan. It is a family that is better prepared for the future.
Why do so many farming families delay farm succession planning?
Recently I came across an image that made me smile. It showed a farmer standing in the paddock with his head buried in the sand. The caption joked that he was avoiding sunburnt ears but creating much bigger problems.
It was funny because, in many ways, it perfectly captures what I see every week.
After working with hundreds of farming families, I've realised that most farm succession planning challenges don't begin because families don't care. In fact, almost every family I meet wants exactly the same thing. They want the business to continue successfully. They want strong family relationships. They want opportunities for the next generation. They want the farm to remain in the family.
The challenge is that farm succession planning rarely feels urgent.
There is always another harvest to finish. Another seeding program. Another machinery purchase. Another expansion. Another season demanding your attention. Before long, another year has passed and, although everyone still agrees succession is important, nobody has actually started.
I don't believe this happens because people are avoiding responsibility.
I believe it happens because they simply don't know where to begin.
What is farm succession planning?
Many people think farm succession planning is simply about preparing legal documents or deciding who inherits the farm.
In reality, it is much broader than that.
Farm succession planning is the process of preparing your family, your business, your ownership structures and your future leadership for a successful transition between generations. It involves developing capable leaders, improving communication, understanding family expectations and creating a clear pathway for the future. Legal documents, taxation planning and business structures remain essential, but they work best when built on a strong leadership foundation.
You were never taught how to lead farm succession planning
When you stop and think about it, none of this should surprise us.
Farmers spend their lives learning how to farm. They become highly skilled at managing production, machinery, finance, employees, markets, weather and risk. They continually adapt to changing seasons and changing business conditions.
Yet almost nobody teaches them how to lead farm succession planning.
Nobody teaches parents how to prepare the next generation for leadership. Nobody explains how to have the difficult conversations before they become difficult conflicts. Nobody teaches families how to balance fairness with equality or how to gradually transition responsibility while relationships remain strong.
Perhaps that's why my thinking around succession has changed so much over the years.
I no longer see farm succession planning primarily as a legal process or a taxation process.
I see it as a leadership journey.
The legal work matters. The accounting advice matters. The business structures matter. But they all come after the family has decided to move forward.
Leadership comes first. Leadership is making the decision to begin while you still have time, choices and opportunities. Leadership is creating an environment where family members feel comfortable asking questions, expressing concerns and sharing their hopes for the future. Leadership replaces assumptions with conversations, uncertainty with clarity and hesitation with confidence.
Which succession zone is your family in?
Over the years we've noticed that almost every family undertaking farm succession planning falls into one of what we call The Family Farm Succession Zones™.
Some families remain in the Delay Zone. They genuinely intend to begin, but life continually gets in the way and succession is pushed back another season.
Others have entered the Growth Zone. They don't pretend to have every answer, but they've made the decision to start learning, improve communication and prepare while they still have choices.
This is where confidence grows and where families begin developing their own Succession Blueprint™ through our Foundations Program.
Unfortunately, some families don't begin until they find themselves in the Crisis Zone. Illness, death, relationship breakdown or financial pressure suddenly forces decisions that could have been made thoughtfully over many years.
Almost without exception, those families tell us exactly the same thing. "We wish we'd started years ago."
The encouraging news is that no family is permanently stuck in any one zone. Every conversation moves a family forward. Every lesson builds confidence. Every family meeting creates greater understanding. Every step, no matter how small, creates momentum.
The best time to start farm succession planning is today
One thing I've learnt is that there is no perfect time to begin farm succession planning.
There never has been. Life will always be busy. Farming will always demand your attention. Markets will rise and fall. Seasons will change. Waiting for the perfect time usually means waiting forever.
The families who achieve the best outcomes simply decide to begin while they still have options.
They don't have every answer. They simply make the decision to start learning. To start communicating. To become better leaders. To prepare rather than react. That is exactly why Future Farming Families exists.
We believe farm succession planning should never begin with legal documents. It should begin with leadership. When families become better leaders, they have better conversations. Better conversations lead to better decisions. Better decisions help preserve opportunities, protect relationships and build stronger family enterprises for future generations.
Preserve. Protect. Prosper.
Everything we do at Future Farming Families is built around three simple principles.
Preserve. Protect. Prosper.
We help families preserve what generations have worked so hard to build.
We help protect the people, relationships and enterprises that matter most.
We help families prosper by preparing capable future leaders who can confidently continue building the family enterprise for generations to come.
Those three principles underpin every guide we write, every podcast we record, every lesson in Foundations and every conversation we have with farming families.
Join Foundations and become Succession Ready™
If there's one question I'd encourage every farming family to ask this week, it's a simple one.
Which Succession Zone is your family in?
Recognising where you are today isn't about judgement. It's about awareness. Once you know where you are, you can decide where you want to go next.
Farm succession planning isn't about predicting the future. It's about preparing for it.
Every conversation you have today creates more opportunities tomorrow. Every lesson you learn builds confidence. Every step you take strengthens your family's ability to make better decisions together.
If you're ready to move from thinking about succession to taking action, we'd love to help.
The Future Farming Families Foundations Program has been created specifically for Australian farming families. Over twelve months, you'll develop the knowledge, leadership skills and confidence needed to build your own Succession Blueprint™, helping your family become Succession Ready™.
Don't wait until succession becomes urgent. Start while you still have time, choices and opportunities.
